Abstract

Leadership succession is a critical phase in the sustainability of Islamic boarding schools (pesantren), particularly in responding to the demands of institutional management in the global era. This study aims to analyze the mechanism of leadership succession at Pondok Pesantren Hasan Jufri and the institutional management strategies implemented to maintain organizational stability and competitiveness after the leadership transition. This research employs an empirical qualitative approach, with data collected through in-depth interviews and field observations. The research informants include pesantren leaders, foundation administrators, senior teachers, and other stakeholders directly involved in pesantren management. Data analysis was conducted using the interactive model of Miles and Huberman, which consists of data reduction, data display, and conclusion drawing. The findings indicate that leadership succession at Pondok Pesantren Hasan Jufri occurs gradually and is integrated into the institutional management system through a combination of genealogical and collective-managerial leadership models. This process is supported by formal institutional structures, documented policies, and clear division of roles. Following the leadership transition, the pesantren faces various management challenges in the global era; however, it responds through adaptive management strategies that balance the preservation of traditional pesantren values with the demands of professionalism and modernity.
